Just use FUDGE

Superb: +3		= D12 +1
Great: +2		= Elite (Red)
Good: +1		= Veteran (Orange)
Fair: 0 	= Normal (Blue)
Mediocre: -1	= Green (Green)
Poor: -2		= Conscript (Yellow)
Terrible: -3	= D4 -1
